Drawing on scientific literature and their own extensive research and real-world experience developing and implementing SJTs in high-stakes assessment contexts for public and private sector clients, <a href=\"https:\/\/www.humrro.org\/corpsite\/profile\/deborah-whetzel\/\" target=\"_blank\" rel=\"noopener noreferrer\">Deborah L. Whetzel<\/a>, Ph.D., <a href=\"https:\/\/www.humrro.org\/corpsite\/profile\/taylor-sullivan\/\" target=\"_blank\" rel=\"noopener noreferrer\">Taylor S. Sullivan<\/a>, Ph.D., and <a href=\"https:\/\/www.humrro.org\/corpsite\/profile\/rod-mccloy\/\" target=\"_blank\" rel=\"noopener noreferrer\">Rodney A McCloy<\/a>, Ph.D., wrote \u201c<a href=\"https:\/\/scholarworks.bgsu.edu\/cgi\/viewcontent.cgi?article=1104&amp;=&amp;context=pad&amp;=&amp;sei-redir=1&amp;referer=https%253A%252F%252Fwww.bing.com%252Fsearch%253Fq%253Dtaylor%252Bsullivan%252Bsjt%2526form%253DEDGTCT%2526qs%253DPF%2526cvid%253Df69fd8c970fd4418b7698c98eba9bd12%2526refig%253D6b87bc6aacf7479fcea1da26f38b3767%2526cc%253DUS%2526setlang%253Den-US%2526plvar%253D0%2526PC%253DDCTS#search=%22taylor%20sullivan%20sjt%22\" target=\"_blank\" rel=\"noopener noreferrer\">Situational Judgment Tests: An Overview of Development Practices and Psychometric Characteristics<\/a>,\u201d published in the journal, <em>Personnel Assessment and Decisions<\/em>. According to ScholarWorks@BGSU, the article has already been downloaded in the United States and internationally nearly 400 times since its publication in March.<\/p>\n<p>SJTs assess individual judgment by presenting examinees with problems to solve via scenarios and a list of plausible response options. Examinees then evaluate each response option for addressing the problem described in the scenario.<\/p>\n<p>The paper discusses a variety of issues that affect SJTs, including reliability, validity, group differences, presentation modes, faking, and coaching, and provides best-practice guidance for practitioners.<\/p>\n<p>\u201cConsistent with HumRRO\u2019s mission to give back to the profession, we are sharing experience- and evidence-based conclusions and suggestions for improving the development of SJTs,\u201d said Sullivan.<\/p>\n<p>It is clear from both psychometric properties and examinee response behavior that not all SJT designs are equally effective, and not all designs may be appropriate for all intended uses and assessment goals. (Candidates will engage in impression management and will respond based on what they think <em>should<\/em> be done even if they <em>would<\/em> personally respond differently).<\/li>\n<li>Use behavioral tendency (\u201cwould do\u201d) instructions if assessing non-cognitive constructs, such as personality.<\/li>\n<\/ul>\n<h3 style=\"color: rgb(0, 156, 215); font-weight: bold; --fontSize: 18; line-height: 1.5;\" data-fontsize=\"18\" data-lineheight=\"27px\" class=\"fusion-responsive-typography-calculated\">Response format<\/h3>\n<ul>\n<li>Use a format where examinees rate each option, as this method provides the most information for a given scenario, yields higher reliability, and elicits the most favorable candidate reactions.<\/li>\n<li>Single-response SJTs are easily classified into dimensions and have reliability and validity comparable to other SJTs, but they can have higher reading load given each scenario is associated with a single response.<\/li>\n<\/ul>\n<h3 style=\"color: rgb(0, 156, 215); font-weight: bold; --fontSize: 18; line-height: 1.5;\" data-fontsize=\"18\" data-lineheight=\"27px\" class=\"fusion-responsive-typography-calculated\">Scoring<\/h3>\n<ul>\n<li>Empirical and rational keys have similar levels of reliability and validity.<\/li>\n<li>Rational keys based on SME input are used most often.<\/li>\n<li>Develop \u201coverlength\u201d forms (more scenarios and options per scenario than you will need) and score only those items that function properly)<\/li>\n<li>Use 10\u201312 raters with a variety of perspectives to establish the scoring key. Outliers may skew results if fewer raters are used.<\/li>\n<li>Use means and standard deviations to select options (means will provide effectiveness levels; standard deviation will provide level of SME agreement).<\/li>\n<\/ul>\n<h3 style=\"color: rgb(0, 156, 215); font-weight: bold; --fontSize: 18; line-height: 1.5;\" data-fontsize=\"18\" data-lineheight=\"27px\" class=\"fusion-responsive-typography-calculated\">Reliability<\/h3>\n<ul>\n<li>Coefficient alpha (internal consistency) is not appropriate for multidimensional SJTs.<\/li>\n<li>Use a split-half approach, with a Spearman-Brown correction, assuming the SJT content is balanced.<\/li>\n<\/ul>\n<h3 style=\"color: rgb(0, 156, 215); font-weight: bold; --fontSize: 18; line-height: 1.5;\" data-fontsize=\"18\" data-lineheight=\"27px\" class=\"fusion-responsive-typography-calculated\">Validity<\/h3>\n<ul>\n<li>Because SJTs have small incremental validity over cognitive ability and personality, consider using them in tandem with other assessments to boost validity.<\/li>\n<li>SJTs have been used effectively in military settings for selection and promotion.<\/li>\n<li>SJTs likely measure a general personality factor.<\/li>\n<li>SJTs correlate with other constructs, such as cognitive ability and personality.<\/li>\n<\/ul>\n<h3 style=\"color: rgb(0, 156, 215); font-weight: bold; --fontSize: 18; line-height: 1.5;\" data-fontsize=\"18\" data-lineheight=\"27px\" class=\"fusion-responsive-typography-calculated\">Group differences<\/h3>\n<ul>\n<li>SJTs have smaller racial group differences than cognitive ability tests.<\/li>\n<li>Women perform slightly better than men on SJTs on average.<\/li>\n<li>Behavioral tendency instructions have smaller group differences than knowledge instructions.<\/li>\n<li>Rating all options has lower group differences than ranking or selecting best\/worst.<\/li>\n<\/ul>\n<h3 style=\"color: rgb(0, 156, 215); font-weight: bold; --fontSize: 18; line-height: 1.5;\" data-fontsize=\"18\" data-lineheight=\"27px\" class=\"fusion-responsive-typography-calculated\">Presentation methods<\/h3>\n<ul>\n<li>Avatar- and video-based SJTs have several advantages in terms of higher face validity and lower group differences, but they may have lower reliability by inserting irrelevant contextual information.<\/li>\n<li>Using avatars may be less costly, but developers should consider the uncanny valley effect when using three-dimensional human images.<\/li>\n<\/ul>\n<h3 style=\"color: rgb(0, 156, 215); font-weight: bold; --fontSize: 18; line-height: 1.5;\" data-fontsize=\"18\" data-lineheight=\"27px\" class=\"fusion-responsive-typography-calculated\">Faking<\/h3>\n<ul>\n<li>Faking does affect rank ordering of candidates and who is hired.<\/li>\n<li>Particularly in high-stakes settings, knowledge-based instructions (should do) appear to do a better job mitigating faking than behavioral tendency (would do) instructions<\/li>\n<li>SJTs generally appear less vulnerable to faking than traditional personality measures.<\/li>\n<\/ul>\n<h3 style=\"color: rgb(0, 156, 215);
